Empowering growth: A transformational pathway from MedSurg to PACU

From MedSurg to PACU: How we solved shortages and empowered nurses with one innovative program.

As part of our Journey to Nursing Excellence in Perioperative Services, our Walnut Creek Perioperative leadership team recognized a growing challenge in our Post Anesthesia Care Unit (PACU) with the increasing complexity of post-anesthesia care unit. Simultaneously, many of our MedSurg nurses expressed a strong interest in expanding their clinical skills and pursuing career growth within perioperative medicine. 

To meet both organizational demands and professional development needs, Perioperative leadership designed and launched the MedSurg to PACU Training Program. This structured, three-month initiative combines online learning modules, high-fidelity simulation training, shadowing in critical care departments, and hands-on preceptorship within the PACU. The curriculum was developed collaboratively with PACU nurses, anesthesiologists, clinical educators, and our Kaiser Permanente Northern California regional education partners to ensure it reflected both evidence-based practice and real-world perioperative needs. 

Nurse empowerment was central to our strategy. MedSurg nurses were encouraged to join voluntarily; those who participated received full leadership support, flexible scheduling, and protected education time. The Perioperative leaders also prioritized celebrating milestones throughout the program to maintain high morale and foster a strong sense of community among the cohort. 

By the program’s conclusion, the team successfully qualified 41% of the participating nurses for the PACU. This accomplishment not only strengthened our staffing capacity but also improved retention by providing meaningful professional growth opportunities. Participants reported increased confidence, expanded clinical competencies, and a renewed sense of pride in contributing to perioperative excellence.

Through this program, our teams did more than address an operational challenge; we invested in our nurses, demonstrating that strong leadership creates an environment where both patients and staff thrive.
